본 연구의 목적은 영유아교사의 내적동기 유발과 교육적 자기역량 함양을 위한 교사교육 프로그램을 개발하고 적용하여 그 실행 가능성을 탐색하는 것이다. 연구자는 목표수립, 프로그램 구성, 예비연구, 프로그램 실시의 과정을 거쳐 자율성 기반 온라인 집단프로그램을 개발하였다. 영유아교사 5명을 대상으로 2025년 1월 13일부터 3월 8일까지 8주 동안 총 4회기의 프로그램을 실행하였고, 설문(사전-사후-추후)과 심층면담 등의 자료를 수집하여 분석하였다. 연구결과, 영유아교사의 내적동기와 교육적 자기역량 수준은 사전 대비 사후 상승과 추후 유지 경향이 나타났다. 또한자율성, 유능성, 관계성의 정서적 순환이 이루어지도록 설계한 구조가 두 변인 간 상호 촉진과 효과 지속에 도움을 주었다고 보고되었다. 본 연구는 교육적 패러다임 변화와 현장의 요구를 반영한프로그램이 영유아교사의 개인적 ․ 전문적 성장에 긍정적인 영향을 미칠 수 있음을 시사하며, 유보통합 시대 교사교육의 새로운 개념과 모델을 제시하였다는 의의가 있다.
Abstract
The purpose of this study is to develop and implement a teacher education program designed to enhance early childhood teachers’ intrinsic motivation and educational self-empowerment, and to explore its feasibility. Following a four-step procedure consisting of goal setting, program composition, preliminary research, and program implementation, an autonomy-based online group program was developed. The program was implemented with five early childhood teachers over eight weeks, from January 13 to March 8, 2025, comprising a total of four sessions. Data were collected through surveys, pre-, post-, and follow-up tests, and in-depth interviews, and subsequently analyzed. The results indicated that the teachers’ levels of intrinsic motivation and educational self-empowerment increased from the pre- to the post-test and showed a tendency to be maintained at follow-up. It was further reported that the program’s design, which facilitated an emotional cycle of autonomy, competence, and relatedness, contributed to the mutual enhancement of the two variables and the sustainability of the effects. This study suggests that a program reflecting both shifts in educational paradigms and the needs of practice can positively influence the personal and professional growth of early childhood teachers. Moreover, it holds significance in presenting a new concept and model of teacher education in the era of early childhood education and care integration.
