본 연구는 영유아교사가 인식한 잡 크래프팅과 조직풍토가 행복감 간 어떤 관계가 있으며, 잡크래프팅과 조직풍토가 행복감에 미치는 상대적 영향력이 어떠한지 알아보는데 목적이 있다. 이를 위해 영유아교사 200명을 대상으로 설문조사를 실시하였으며, 수집된 자료는 상관분석 및 단계적 회귀분석을 실시하였다. 연구 결과 첫째, 보육교사가 인식한 잡 크래프팅과 조직풍토는 행복감 전체 및 하위요인 모두 정적 상관을 보였다. 둘째, 영유아교사의 행복감 전체 및 하위요인인 유아교사직에 대한 만족, 심리적 안녕에는 잡 크래프팅의 하위 요인인 인지 크래프팅이 가장 큰 영향을 미쳤다. 직업적 효능감, 여가 및 신체적 안녕에는 잡 크래프팅의 하위요인인 과업 크래프팅이 가장 큰 영향을 미쳤으며, 조직에 대한 만족과 몰입에는 조직풍토의 하위요인인 조직적 요인이가장 큰 영향을 미쳤다. 이 같은 결과는 영유아교사의 행복감 향상을 위해 자신의 업무와 관련된과업 및 관계를 재구성하고 업무의 본질을 재인식하는 잡 크래프팅을 높이는 것과 구성원 간 협력적인 분위기를 바탕으로 건강한 조직풍토를 형성하는 것이 필요함을 시사한다.
Abstract
This study explored the relationships among job crafting, organizational climate, and happiness as perceived by early childhood teachers, examining the impact on job crafting and organizational climate on teachers’ well-being. A total of 200 early childhood teachers participated in the survey. The data were assessed using correlation and hierarchical regression analyses. The results revealed three key findings. First, significant positive correlations were identified among job crafting, organizational climate, and happiness, including their respective subcomponents. Second, among the subdimensions of job crafting, cognitive crafting was identified as the most influential factor on overall happiness, satisfaction with the teaching profession, and psychological well-being. Additionally, behavioral crafting showed the strongest impact on job efficiency and physical well-being. Third, regarding the subdimensions of organizational climate, perceived organizational support had the most substantial influence on satisfaction with the organization and work engagement. These findings suggest that in order to enhance the happiness of early childhood teachers, it is essential to promote job crafting practices that enable teachers to redefine their roles and reconnect with the core meaning of their work. Furthermore, fostering a supportive and collaborative organizational climate appears crucial for cultivating a healthier and more satisfying professional environment.
