경찰공무원의 직무스트레스와 조직몰입과의 관계 - 해양경찰공무원과 경찰공무원간의비교

초록

본 연구의 목적은 직무스트레스 요인별로 근무공간과 직무수행 내용과 방법이 다른 해양경찰공무원과 경찰공무원간에 조직몰입에 미치는 영향에 차이가 있을 것임을 가정하고 실증적 조사를 행한 결과 주요핵심 내용은 다음과 같다. 해양경찰공무원의 경우 역할관계요인이, 경찰공무원의 경우 대인관계요인이 조직몰입에 가장 큰 영향력을 미쳤다. 직무특성과 조직몰입간의 분석결과는 해양경찰공무원의 경우 기능다양성 및 자율성이 경찰공무원의 경우 기능다양성 요인만이 유의미한 영향력을 미쳤다. 역할관계요인과 조직몰입간의 분석결과는 해양경찰공무원의 경우 역할모호, 역할갈등, 역할과다 순으로, 경찰공무원의 경우 역할모호와 역할갈등요인이 조직몰입에 유의미한 영향력을 미쳤다. 대인관계요인과 조직몰입간의 분석결과는 해양경찰공무원과 경찰공무원 모두 상사관계가 동료관계보다 약간정도의 큰 영향력을 미치고 있다. 따라서 경찰조직 관리자들은 이러한 연구결과를 바탕으로 경찰공무원들의 직무스트레스 경감 노력을 기울여 조직몰입도 제고 노력을 기울여야 함을 시사하여 주고 있다.

Abstract

The current study conducted a demonstrative research on the basis of an assumption that there will be differences in the influence on organizational commitment by job stress factor between police officers and maritime police officers. Key study results are as follows. It was found that a role relationship factor influenced organizational commitment of maritime police officers most, while a human relations factor influenced organizational commitment of police officers most. In the analysis result about the relationship between job characteristics and organizational immersion, it was observed that maritime police officers were meaningfully influenced by functional diversity and autonomy, while police officers were influenced by only functional diversity. Also in the analysis result about the relationship between role relationship factor and organizational commitment, it was found that maritime police officers were meaningfully influenced by in the order of role vague, role conflict and role overloaded, while ordinary police officers were influenced by role vague and role conflict. In addition, in the analysis result about the relationship between human relations factor and organizational commitment, it was found that in both maritime police officers and ordinary police officers, relationships with boss influenced them a bit more significantly than relationships with colleagues. Accordingly, it is necessary for managers of maritime police organizations and police organizations to make efforts to enhance their organizational commitment degree of police officers by reducing their job stress on the basis the above study results.
