해양경찰공무원의 직무스트레스요인이 직무만족과 조직몰입에 미치는 영향

초록

해양경찰은 해양이라는 특수한 근무환경 속에서 직무스트레스를 경험하고 있다. 이로 인하여 개인적․조직적으로 부정적인 영향이 심대할 수 있으나 해양경찰의 직무스트레스에 관한 연구는 전무하다. 이러한 점에 입각하여 본 연구에서는 해양경찰의 직무스트레스요인과 직무만족 및 조직몰입과의 관계를 규명함으로서 해양경찰의 인사 및 조직관리에 시사점을 제공하는데 연구의 목적을 두었다. 실증적 연구 결과 주요 내용은 다음과 같다. 첫째, 직무스트레스 요인과 직무 만족과의 관계를 분석한 결과 해양 경찰 공무원의 직무스트레스 요인중 역할 갈등, 역할모호, 역할과다요인 및 상사관계요인은 직무만족에 유의미한 영향력을 미쳤으나, 동료 관계 요인은 유의미한 영향력을 미치지 않았다. 대인관계 요인보다는 역할 관계 요인이 해양 경찰 공무원들의 직무만족에 더 강한 영향력을 미치고 있으며 구체적으로는 상사관계 요인, 역할과다 요인, 역할모호요인, 역할갈등요인 순으로 직무만족에 강한영향력을 미치고 있음을 알 수 있었다. 둘째, 직무스트레스 요인과 조직 몰입과의 관계를 분석한 결과 해양경찰공무원의 직무스트레스 요인 중 역할모호요인 및 동료관계, 상사관계 요인만이 조직몰입에 유의미한 차이를 보이고 있었고, 반면에 역할갈등요인과 역할과다요인은 조직몰입에 유의미한 차이를 미치지 않는 것으로 분석되었다. 대인관계 요인보다는 역할관계 요인이 조직몰입에 상대적으로 큰 영향력을 미치고 있음을 알 수 있었다. 구체적으로는 역할모호요인 상사관계요인, 동료관계요인 순으로 강한영향력을 미치고 있음을 알 수 있었다. 셋째, 인구 사회학적 특성에 따른 차이를 분석한 결과 해양경찰 공무원들 중 함정 근무 경험이 있는 자가 함정 근무 경험이 없는 자들보다 동료 관계가 더 양호한 편이며 , 간부가 상대적으로 역할이 과다하지 않다고 인식하고 있었다. 또한 간부가 비간부에 비해서 동료관계가 더 원만하다고 인식하고 있었다. 직무스트레스요인 중 상사관계요인, 역할모호요인 등은 직무만족 및 조직몰입에 동시적으로 강한영향력을 미치고 있으며 역할과다요인 등은 직무만족에 강한 영향을 미침이 확인되었다. 따라서 향후 해양경찰공무원들의 직무만족과 조직몰입도 제고를 위해 이와같은 직무스트레스 유발요인들에 대한 합리적인 대책들이 마련될 필요성이 있는 것으로 보인다.

Abstract

Coast guards are experiencing job stresses within specific working condition. Due to this, negative influence may be deeper in individual and organization, but the study about work stress of coast guard was not conducted. Based on this fact, the aim of this study is to provide implications to personnel and organization management of coast guard by defining the relationship between job stress factors of coast guard and job satisfaction & organization commitment. The results of positive research are as followings: First, in the result of analyzing the relationship between job stress factor and job satisfaction, of job stresses for coast guard officers, role confliction, role ambiguity, role overload factor, and boss relation factor made significant impact on job satisfaction but colleague relation factor did not make significant impact. Role relation factor makes stronger impact on job satisfaction of coast guard officers than social relation factor, and concretely, it is indicated that boss relation fac색 impact most on job satisfaction, then role excess factor, role ambiguity factor, and role confliction factor in order. Second, in the result of analyzing the relation between job stress factor and organization commitment, of job stress factors of coast guard officers, it is analyzed that only role ambiguity factor, colleague relation factor, and boss relation factor show significant difference to organization commitment while role confliction and role excess factor don't make any significant difference. It is indicated that role relation factor impacts relative strong impact on organization commitment than social relation factor. In detail, it is verified that role ambiguity factor impacts strongest, and then boss relation factor and colleague relation factor in order. Third, in the result of analyzing the difference depending on the prosperity of population sociology, coast guards having war vessel working experience of coast guard officers show better colleague relation than those having no war vessel working experience, recognize that executives have not excess role relatively, and recognize that executives get along with their colleagues more well comparing to non-executives.
