Abstract
This study aimed to analyze the phenomenon of ambivalence in the context of school change at Jeju Dahondi Baeum Schools[JDBS], to clarify the relationship between ambivalence and school change, and to explore strategies for sustainable school change. For this purpose, A middle school, which has implemented JDBS since 2017, was selected as the research site. In-depth interviews were conducted with a total of five teachers, including the head of innovation, who oversaw innovation-related tasks, and senior teachers who were involved in teacher training and instructional consulting both inside and outside the school. The major findings were as follows. First, the ambivalence observed at A middle school manifested in five dimensions: the overall direction of the school vs the specificity of each department; ideal innovative education vs practical constraints; professional learning community vs individual teacher autonomy; groups receptive to innovation vs groups opposing innovation; and democracy vs efficiency. Second, amid these ambivalences, A middle school underwent three stages of transformation: Stage 1, the period of building a community culture (2015–2019); Stage 2, the period of deepened ambivalence (2020–2021); and Stage 3, the period of reflection (2022–2025). Third, the ambivalence at A middle school was shaped by contextual and causal factors such as changes in policies and members, inter-departmental conflicts, and misunderstandings of innovative education. To sustain innovation, the school employed strategies of systematization, acceptance of change, and moderation of change. At the core of these strategies, community culture functioned as a crucial meditating factor.
