Abstract

This study aimed to examine the effect of psychological safety on turnover intention, mediated by employee engagement, and to identify conditional indirect effects based on career plateau. To this end, data from the Survey on the Status of Science and Tech nology Talent Development conducted online by the Korea Institute of Research and Development for Science and Technology (KIRD) from September 26 to November 22, 2023, were analyzed, utilizing 2,000 cases for the final analysis. The results show that psychological safety does not significantly affect employee engagement. The effect of psychological safety on turnover intention was significantly negative. Furthermore the effect of employee engagement on turnover intention was significantly negative. The mediating effect of employee engagement between psychological safety and turnover intention was found to be significant. Further more the effect of employee engagement on the relationship between psychological safety and turnover intention was found to be moderated by career plateau, and this moderated-mediation effect was significant. Based on the research findings, implications for HRD were derived, and the limitations of this study and suggestions for future research were proposed.
