Abstract
Negative feedback provided to Air Force pilots during post-flight debriefings presents a critical opportunity for performance improvement. However, such feedback includes negative personal evaluations, making it prone to rejection. This study investigates the process of accepting negative feedback among 385 Air Force pilots, using a cross-sectional survey and a moderated mediation model to test the mediating role of shame and the moderating role of psychological safety. The analysis revealed that negative feedback negatively predicted feedback acceptance, and shame fully mediated this relationship. Furthermore, the indirect effect of negative feedback on feedback acceptance through shame was moderated by psychological safety. Based on these findings, theoretical and practical implications are discussed, along with suggestions for future research.
