Abstract

The foci of this study are twofold: antecedents of LMX, ethical leadership and proactive personality, and their interaction. On the basis of literature review, this study developed the hypothetical relationships of main effects of each antecedent and interaction effect of two antecedents. The research hypotheses were tested empirically with the survey data from workers of a Chinese state government. China is one of representative countries emphasizing relationships between individuals which can be interpreted as a good research site and contrasted with Western countries, with more individualistic culture. The data were collected from 268 workers of N state government located in the Central China. This study employed reliability and validity tests to evaluate measures used in survey and multiple regression analysis to test main effect hypotheses and Hayes Analysis of SPSS PROCESS Macro to test interaction effect hypothesis. Results showed that leader's ethical leadership was positively related to LMX and member's proactive personality was positively related to LMX. It was also found that member's proactive personality moderated the relationship between leader's ethical leadership and LMX and the effect was interference interaction. This study discussed the implications of the findings in terms of theoretically as well as practically and some directions for future research. Finally, limitations were indicated and some suggestions were discussed to overcome them.
