Abstract

The present study investigated the effectiveness of authentic leadership in highly strict and hierarchical military organizations. For this purpose, organizational commitment particularly important for military organizations was focused as a dependent variable while the mediation effects by leader trust were also tested to explore the mechanism of authentic leadership effects. Especially, it was hypothesized in military organizations with a multi-layered hierarchy that the leaderships by lieutenants and battalion commanders affected organizational commitment by different forms of leader trust. Analyses of survey data from 237 platoons revealed that authentic leadership had a positive relationship with subordinates' organizational commitment and this relationship was mediated by the leader trust. In particular, it was found that the affect based trust played a key role for lieutenants' leadership whereas the cognition based trust played a key role for battalion commanders' leadership. In a practical sense, the results of this study suggest that authentic leadership is effective for military organizations which are highly authoritative and hierarchical as much as other types of organizations. It is also suggested that there is the necessity to develop and expand the training of authentic leadership in military organizations as an alternative to other leaderships.
