본 연구에서는 개인특성과 조직특성이 성과관리시스템의 시스템 성과인 확산과 만족도 및 기업성과인 재무적 성과와 비재무적 성과에 어떠한 영향을 미치며, 시스템 성과가 기업성과에 어떠한 영향을 미치는지를 분석하는데 목적을 두고 있다. 독립변수는 개인특성 요인으로 인지된 자발성과 자기유능감, 조직특성 요인으로 최고경영층 지원, 구성원 참여, 교육훈련, 시스템 성과 변수로 확산과 만족도, 기업성과 변수로 재무적 성과와 비재무적 성과를 사용하였다. 분석결과, 시스템 성과인 확산에는 5개 변수 모두가 유의적인 정(+)의 영향을 미치는 것으로 나타났으며, 만족도에는 인지된 자발성과 교육훈련이 유의적인 정(+)의 영향을 미치는 것으로 나타났다. 기업성과인 재무적 성과에는 인지된 자발성, 구성원 참여 및 확산이 유의적인 정(+)의 영향을 미치는 것으로 나타났으며, 비재무적 성과에는 인지된 자발성, 최고경영층 지원 및 구성원 참여만 유의적인 정(+)의 영향을 미치는 것으로 나타났다. 이러한 결과는 시스템 성과인 확산과 만족도의 증진을 위해서는 성과관리시스템에 대한 구성원들의 사전적 지식과 적극적인 수용의지가 있어야 할 뿐 아니라, 체계적인 교육훈련이 이루어져야 함을 보여주고 있으며, 기업성과는 시스템 성과를 통해서보다는 인지된 자발성과 구성원들의 적극적인 참여 및 최고경영층 지원 등의 개인적 및 조직적 노력을 통해서 더 많은 영향을 받게 됨을 보여주고 있다.
Abstract
The purpose of this study is to analyze the factors influencing on the system performance and business performance of the PMS(performance management system). In this study independent variables used are perceived voluntariness and self-efficiency as personal characteristic factors, and CEO's support, participation of employees, and education and trainning as organizational characteristic factors. PMS diffusion and satisfaction were used as parameter variables and business performance(financial and non-financial performances) were used as dependent variables. This study based on 262 survey questionaire data collected from the 186 listed companies in Korea, and used AMOS 18.0 statistical package and structural equation model for hypothesis tests. The findings showed that all factors affected the diffusion of the PMS, perceived voluntariness, participation of employees, and education and trainning affected the satisfaction of the PMS. Only perceived voluntariness and participation of employees affected financial performances, perceived voluntariness, CEO's support and participation of employees influenced on nonfinancial performances. These results imply that to the successful settlement of the performance management system and the improvement of business performance through this, organizations have to make managerial efforts for members having an active mind to adopt PMS.
