외부 네트워크 관리 행위와 조직성과: 한국의 대학조직 실증분석

초록

지금까지 외부 네트워크 관리 행위에 대한 연구는 서구권 국가들을 중심으로 이루어져 왔으며, 최근에는 국가적 맥락에 따라 외부 네트워크 관리 행위의 효과가 다르게 나타날 수 있다는 점이 확인된 바 있다. 본 연구는 조직성과에 영향을 미칠 수 있다고 인식되어 온 관리자의 외부 네트워크 관리 행위, 즉 관리적 네트워킹이 한국에서 어떻게 나타나는가에 대해 탐색하고자 한다. 이를 위하여 한국의 대학 조직을 대상으로 최고관리자의 네트워킹 행위와 성과변수 간 관계를 분석하였다. 분석을 위하여 선형모형과 비선형모형을 활용하였으며, 그 결과 한국에서 대학 총장의 외부 네트워크 관리 행위는 조직성과에 긍정적 영향을 미칠 수 있다는 것이 확인되었다. 구체적으로 관리자의 네트워킹 행위는 교육성과 지표 중 하나인 취업률에 대해서 정(+)의 영향관계를 보였으며, 총정원유지율과 전임교원 1인당 국제 논문 수에 대해서 비선형관계를 나타냈다. 이러한 결과는 조직성과를 제고하기 위한 외부 네트워크 관리 행위는 한계를 가지며, 일정 수준을 넘어서면 그 효과가 사라질 수 있다는 점을 시사한다. 또한 관리자가 관리노력을 투입할 때 전략적 선택에 마주하게 된다는 실천적 함의를 제시한다. 특히 본 연구는 국가적 맥락에 따라 다르게 나타나는 관리적 네트워킹 효과의 해석에 집중하였다.

Abstract

This research explores the impacts of managerial networking on performance in Korean higher education organizations. The basic goal of the study is to test ‘management matters’ in Asian context. For the examination, this study investigates the linear, nonlinear relationships between managerial networking and organizational performance using the O’Toole & Meier model. The researcher found that the nonlinear relationship between top-manager’s networking behavior and some proxies of organizational performance. The findings show that top-manager’s networking, in the Korean context, could be the key to improve organization’s performance. Although this positive influence of managerial networking behavior, this external management factor’s impact can be limited by its nonlinearity of relationships. For this reason, top-manager should determine how much invest their effort to increase certain outcomes. There are some significant things of this research’s findings as follows. First, it is the first shot to find Korean national context in universities’ managerial networking. Also, focusing on the Asian national context, this article implies the importance of networking behavior of top-managers in each performances of organization.
