Abstract
Although the importance of networking behavior has been increasing, it has been neglected to investigate the consequences of networking behavior. Furthermore, few studies have tried to fine the differential effects of internal and external networking behavior. Prior studies argued that both internal and external networking behavior were positively related to performance but that external networking behavior resulted in decrease of organizational commitment. But empirical results were mixed. This imply the existence of situational variables or mediating variables which affect the relationship between networking behavior and its consequences. It is needed to study the whole mechanism to understand the process and use the knowledge in human resource management. This study investigated the effects of networking behavior on job performance and turnover intention and the mediating effects of employability or marketability. The empirical results were as follows. First, internal networking behavior was positively related to internal employability, external employability, and job performance but was not significantly related with turnover intention. Second, external networking behavior was positively related to external employability, however had no statistically significant relationship with internal employability, job performance, and turnover intention. Third, internal employability was positively related to job performance and negatively related to turnover intention. Forth, external employability had significant positive relationship only with job performance. Fifth, internal employability mediated the relationship between internal networking behavior and the consequences(job performance and turnover intention). Finally, external employability mediated the relationship between networking behaviors and job performance. Theoretical, practical implications and future research directions were discussed based on the empirical results.
