학교장의 서번트 리더십과 교사의 긍정심리자본이 교사학습공동체의 활성화 수준에 미치는 영향

본 연구는 학교장의 서번트 리더십과 교사의 긍정심리자본이 교사학습공동체 활성화 수준에 미치는 영향에 대해 살펴보는 것을 목적으로 한다. 이를 위하여 서울지역 초·중·고등학교에 재직하는 교사를 대상으로 학교장의 서번트 리더십과 교사의 긍정심리자본, 교사학습공동체 활성화에 대해서 인구통계학적 특성에 따른 차이점, 상관관계, 변인간 영향에 대한 연구를 진행하였다. 연구방법으로는 SPSS 18.0 프로그램을 사용하여 독립표본 t-검정과 일원분산분석, 상관관계분석, 다중회귀분석을 실시하였으며 그 결과는 다음과 같다. 첫째, 서번트 리더십은 성별과 경력에 따른 차이는 없고, 직위와 학급 수, 학교 급에 따라 통계적으로 유의미한 차이가 있었다. 둘째, 교사의 긍정심리자본은 학교 급에 따른 차이는 없으며 직위와 경력, 학급 수에 따라서 통계적으로 유의미한 차이가 있었다. 셋째, 교사학습공동체의 활성화는 경력에 따른 차이는 없고 직위, 학교 급, 학급수에 따라 유의미한 차이가 있었다. 넷째, 서번트 리더십과 교사학습공동체 활성화간에는 높은 정적 상관관계가 있었으며, 교사의 긍정심리자본보다 학교장의 서번트 리더십이 교사학습공동체 활성화에 미치는 영향이 더 크게 나타났다. 본 연구는 교사학습공동체가 학교 개혁의 효과적인 기제로 주목받고 있는 상황에서 교사학습공동체 활성화를 위한 주요 변인간의 상관관계와 영향력을 실증적으로 분석했다는 점에서 의의가 있으며, 아울러 학교 현장의 변화를 위한 정책적 개선점을 제시하였다.
Abstract
The current study aims to investigate the effect of servant leadership of principal and positive psychological capital of teachers on the degree of active participation in the teacher learning community. For this purpose 338 teachers in the Seoul area were surveyed and the responses have been examined using analytic statistics. The results indicated that there is no difference in the servant leadership according to gender and working period, but a significant difference exists according to position, size of classes, and school level. Secondly, teachers’ positive psychological capital are determined by the elements such as position, working period and the number of classes. Thirdly, the activation level of the teacher learning community is not affected by their working period, but has been determined by school level, position and the size of classes. Finally, servant leadership of principal and positive psychological capital of teachers are highly correlated with the degree of vitalizations of the teacher learning community. This study empirically analyzed the correlation and influence between main variables for activating the teacher learning community. Based upon these findings, practical implications and directions for the future research are suggested.
