연구 목적: 본 연구는 학교장의 서번트 리더십이 교사 직무열의에 미치는 영향에서 긍정심리자본의 매개효과를 분석하는데 목적을 두었다. 연구 방법: 광주광역시 중학교에 근무 중인 교사 250명을 연구 대상으로 온라인 설문조사를 수행하였고, SPSS 프로그램을 이용해 빈도분석, 기술통계, 상관관계 및 중다회귀분석을 적용하였다. 연구 내용: 학교장의 서번트 리더십과 교사 긍정심리자본이 직무열의에 미치는 영향, 학교장의 서번트 리더십이 교사 직무열의에 미치는 영향에서 긍정심리자본의 매개효과를 분석하였다. 결론 및 제언: 학교장의 서번트 리더십과 교사 긍정심리자본은 교사 직무열의를 예측하는 변인으로 나타났고, 학교장의 서번트 리더십이 교사 직무열의에 미치는 영향에서 긍정심리자본의 부분매개효과는 유의한 것으로 나타났다. 따라서 교사가 자신의 직무에 몰입할 수 있도록 학교장의 서번트 리더십과 교사의 긍정심리자본을 강화하는 방안을 강구해야 할 것이다.
Abstract
The purpose of this study is to analyze the mediating effect of positive psychological capital on the effect of principal’s servant leadership on teacher’s job engagement. An online survey was conducted with 250 teachers working in middle schools in Daegu Metropolitan City, and frequency analysis, descriptive statistics, correlation and multiple regression analysis were applied using SPSS program. The effects of principal’s servant leadership and teacher’s positive psychological capital on job engagement and the mediating effects of principal’s servant leadership on teacher’s job engagement were analyzed. The principal’s servant leadership and teacher’s positive psychological capital were found to be predictors of teacher's job engagement, and the partial mediating effect of positive psychological capital was found to be significant in the effect of principal’s servant leadership on teacher’s job engagement. Therefore, in order for teachers to be immersed in their duties, it is necessary to find ways to strengthen the principal’s servant leadership and the teacher’s positive psychological capital.
