본 연구는 교사가 인지한 학교장의 서번트 리더십이 교사의 직무열정 및 직무만족에 미치는 영향을 분석하여 교사의 직무만족을 제고할 수 있는 방안을 모색하고자 수행되었다. 이를 위하여 다음의 과제가 설정되었다. 첫째, 학교장의 서번트 리더십이 교사의 직무만족에 영향을 미치는가? 둘째, 학교장의 서번트 리더십이 교사의 직무열정에 영향을 미치는가? 셋째, 교사의 직무열정이 직무만족에 영향을 미치며 매개효과를 가지는가? 이 연구과제들의 해결을 위하여 선행연구 분석을 통해 연구가설을 설정하고 이를 검증하기 위해 교사들을 상대로 설문조사를 실시하였다. 실증분석의 결과는 다음과 같다. 첫째, 학교장의 서번트 리더십 하위요인인 청지기 정신 및 공동체 형성, 성장지원 및 리더십 공유 모두 직접 또는 간접적으로 교사의 직무만족에 중요하고 긍정적인 영향이 있는 것으로 나타났다. 둘째, 교사의 직무열정은 직무만족에 긍정적 영향을 미치는 요인으로 나타났다. 직무열정은 본 연구의 독립변수인 서번트 리더십과 종속변수인 직무만족 사이에서 매개변수로서 유의한 영향을 미치는 것으로 나타났다. 이러한 결과에 따라 학교장의 서번트 리더십을 현장에 정착시킬 수 있는 정책적 노력과 교사의 직무열정과 직무만족을 높일 수 있는 다양한 프로그램 개발과 정책의 시행에 대한 시사점이 제공된다.
Abstract
The purpose of this study is to analyze the effects of principal’s servant leadership(measured by teachers) on job passion and job satisfaction of teachers. It also analyzes the mediating effect of teachers’ job passion on their job satisfaction. The whole analysis is to provide basic data for seeking the policy implication to enhance teachers’ job satisfaction. The study questions are as follows. First, does the principal’s servant leadership affect teachers’ job satisfaction? Second, does the principal’s servant leadership influence job passion of teachers? Third, does the job enthusiasm of teachers affect their job satisfaction and have any mediating effect? To carry out this study, data was analyzed by statistical program PASW (SPSS) Ver. 22.0, and as analysis methods, reliability analysis and regression analysis were used. Multiple regression analysis was performed to verify the mediating effects. The results and conclusions of the study are as follows. First, the spirit of stewardship, community formation, growth support, and leadership sharing factors, which are the sub-factors of the principal’s servant leadership, are all have important and positive influences directly or indirectly on teachers` job satisfaction. Second, teachers’ job enthusiasm has a positive effect on job satisfaction. Based on the results of the study, it is necessary to develop the policy effort to establish the principal’s servant leadership in the field and to develop various programs and to enforce policies to increase job passion and job satisfaction of teachers.
