학교장의 서번트 리더십, 교사효능감 및 학교조직몰입간의 관계

초록

본 연구는 학교장의 서번트 리더십, 교사효능감 및 학교조직몰입 간의 관계를 살펴보고, 학교장의 서번트 리더십이 교사의 학교조직몰입에 직접 미치는 영향과 교사효능감을 통해서 간접적으로 미치는 영향을 규명함으로써 학교장의 서번트 리더십의 효과를 분석하고자 하였다. 이를 위해 학교장의 서번트 리더십, 교사효능감 및 학교조직몰입간의 상관관계를 분석하였고, 연구모형의 적합도를 검증하였으며, 영향관계를 경로계수를 통하여 비교하여 보았다. 연구결과, 학교장의 서번트 리더십은 교사효능감과 학교조직몰입에 영향을 미치고 있으며, 교사효능감은 학교장의 서번트 리더십이 학교조직몰입에 미치는 영향에 긍정적인 매개역할을 하고 있는 것으로 나타났다. 따라서 학교조직의 리더인 학교장은 교사들이 학교에서 필요한 모든 행동을 조직하고 수행할 수 있는 교사 개인의 능력에 대한 스스로의 신념과 지각을 향상시킬 수 있도록 노력함으로써, 교사들이 학교조직의 목표와 가치를 수용하고 학교조직에 계속 머물러 있으려는 욕망을 나타내도록 적극 힘써야 할 것이다.

Abstract

The purpose of this study was to examine the relationship among principal's servant leadership, teacher's efficacy, and school organizational commitment. It was also intended to investigate whether principal's servant leadership had any firsthand impact on teacher's school organizational commitment and whether the former exercised any secondhand influence on the latter through teacher's efficacy. This study is ultimately meant to determine the effects of principal's servant leadership. The correlation between principal's servant leadership and teacher's efficacy and organizational commitment was investigated, and the goodness of fit of the research model used in this study was verified as well. And path coefficients were calculated to determine the relationship of the three elements. As a result, it's found that principal's servant leadership exerted an influence on teacher's efficacy and organizational commitment, and that principal's servant leadership affected teacher's organizational commitment through the positive mediating variable of teacher's efficacy. Therefore principals, who are leaders of school organizations, should strive to encourage individual teachers to be convinced of their own ability to meet all the requirements of school organization. They also should urge them to follow what the school organizations pursue and to stay dedicated without leaving their workplace.
