초록

급격하게 변화하는 경영환경 속에서 기업이 지속적으로 경쟁우위를 유지하며 살아남기 위해서 구성원들의 창의적 업무수행의 중요성이 그 어느 때보다 강조되고 있다. 본 연구는 창의적인 업무수행의 선행요인과 진행과정을 구성원들의 자발성과 동기부여 관점에서 설명하고자 하였으며, 이를 위해 심리적 임파워먼트를 독립변수로, 내재적 동기부여를 매개변수로, 상사신뢰를 조절변수로 설정하여 분석을 진행하였다. 분석을 위해 국내 제조업 기업의 직원들을 대상으로 설문조사를 실시하였으며, 종속변수인 창의적 업무수행에 대해서는 응답자의 상사를 대상으로 설문조사를 진행하였다. 연구결과, 심리적 임파워먼트는 창의적 업무수행에 정(+)의 영향을 미쳤고, 이 과정에서 내재적 동기부여는 심리적 임파워먼트와 창의적 업무수행 사이를 매개하는 것으로 나타났다. 또한, 상사신뢰는 내재적 동기부여와 창의적 업무수행 사이를 강화하는 조절효과가 있는 것으로 나타났다. 이러한 결과는 구성원들의 창의적 업무수행을 유도하기 위해서 심리적으로 임파워먼트 될 수 있도록 다양한 방법을 강구해야 함과 동시에 상사와 신뢰관계를 형성하는 것이 중요함을 알려주고 있다.

Abstract

Due to the increasingly turbulent changes in the business environment, companies are searching for a way to achieve sustainable competitive advantage in order to survive. In achieving sustainable competitive advantage, employees' creative work performance is regarded as essential and more important than ever. This study examines the factors affecting employees’ creativity. Specifically, this study analyzes the impact of psychological empowerment, intrinsic motivation and trust in leaders on employee’s creativity. The results of the empirical analysis show that psychological empowerment had a positive effect on employees' creative work performance and intrinsic motivation mediated the relationship. In addition, we found that trust in leaders moderated the relationship between intrinsic motivation and employees' creative work performance. General implications on creativity, psychological empowerment, intrinsic motivation and trust are discussed.
