Abstract
The purpose of this study is to examine the mediating effect of psychological empowerment in the relationship between leader boundary management behaviors (boundary spanning and boundary buffering) and employees’ creative performance. It also investigates whether trust in the supervisor changes the strength of the mediating effect, showing how the indirect effect works differently depending on the level of trust. To test the proposed hypotheses, an online survey was conducted with 600 employees working in various organizations in South Korea. The results revealed that both types of supervisor boundary management behaviors significantly enhanced employees’ psychological empowerment, which in turn positively influenced their creative performance. Notably, boundary spanning behavior showed a stronger indirect effect on creative performance through psychological empowerment compared to boundary buffering behavior. Furthermore, the moderated mediation analysis indicated that the mediating effect of psychological empowerment was strengthened when employees perceived higher levels of supervisor trust. Based on these findings, the study discusses theoretical and practical implications.
