Abstract
This study aims to verify the relations between empowering leadership. occupational commitment, proactive behavior, and mediating psychological mechanisms on the relations. It was hypothesized that empowering leadership would be positively related to follower’s occupational commitment and proactive behaviors. Based on Self-Determination Theory, we hypothesized that the links from empowering leadership to occupational commitment and to proactive behavior would be mediated by identified regulation and intrinsic motivation respectively. Data of 300 South Korean employees were collected through an online survey to examine those hypotheses. Results indicated that only identified regulation mediated the relation between empowering leadership and occupational commitment, while only intrinsic motivation mediated the relation between empowering leadership and proactive behavior, and the latter relationship was turned out to be fully mediated by intrinsic motivation. Based on these results, implications, limitations and future research direction were discussed.
