Abstract

The recent COVID-19 pandemic and subsequent quantitative easing, and the following inflationary interest rate hikes have caused great uncertainty in the business environment of organizations. Despite this uncertainty, organizations are making great efforts to improve their human resource management practices to survive and thrive, and academic and practical efforts to promote extra-role behaviors are increasing as organizational citizenship behavior is highly related to organizational performance. In this context, many researchers have tried to propose and demonstrate desirable leadership types that influence organizational citizenship behavior. However, there are still not many domestic studies that examine the effects of ethical leadership, which has been shown to be effective in many studies, on organizational citizenship behavior. This study aims to address these limitations by conducting research with three objectives: First, we aim to empirically confirm the relationship between ethical leadership and organizational citizenship behavior to suggest the value of ethical leadership as one of the leadership types that promote organizational citizenship behavior. Second, we aim to increase the explanatory power of the mechanism between the two variables by testing the mediating effect of prosocial motivation on the impact of ethical leadership on organizational citizenship behavior. Third, we aim to identify the necessary conditions for maximizing the effects of ethical leadership by examining how the supervisor-organizational values congruence moderates the effects of ethical leadership on prosocial motivation and organizational citizenship behavior. The survey was conducted among military officers, and the empirical verification was conducted through hierarchical multiple regression and Process macro analysis. The results showed that ethical leadership had a positive effect on organizational citizenship behavior, and prosocial motivation mediated the relationship between the two variables. In addition, the relationship between ethical leadership and prosocial motivation was only significant when the supervisor-organizational values congruence degree was high, and the moderated mediation effect was also only significant when the supervisor-organizational values congruence degree was high. This study empirically demonstrated the important role of ethical leadership in increasing organizational citizenship behavior, and identified the mediating effect of prosocial motivation and the moderating effect of supervisor-organization value congruence. Through this, we made theoretical contributions to expanding our understanding of the relationship between ethical leadership and organizational citizenship behavior, and suggested practical lessons such as developing leadership competency training programs to promote organizational citizenship behavio.
