본 연구의 목적은 중등학교에서 학교장의 오센틱 리더십, 학교조직문화, 교사효능감 및 교직헌신 변인 간의 구조적 관계를 분석하는 것이었다. 이러한 목적을 위한 연구 문제는 다음과 같다. 첫째, 학교장의 오센틱 리더십이 학교조직문화에 영향을 미칠 것인가? 둘째, 학교장의 오센틱 리더십과 학교조직문화는 교사효능감에 영향을 미칠 것인가? 셋째, 학교장의 오센틱 리더십과 학교조직문화 및 교사효능감은 교직헌신에 영향을 미칠 것인가?본 연구의 자료는 설문조사를 통해 수집하였으며, 수도권 지역의 중등학교 870명(25개교)의 교사가 표본으로 추출되었다. 설문 결과는 AMOS 18.0과 SPSS 18.0 프로그램을 사용하여 분석되었으며, 유의수준 .05에서 아래와 같은 결과가 검정되었다. 첫째, 학교장의 오센틱 리더십은 학교조직문화에 직접효과가 있는 것으로 나타났다. 둘째, 학교조직문화는 교사효능감에 직접효과가 있으며, 학교장의 오센틱 리더십은 교사효능감에 직접효과는 유의미하지 않지만 학교조직문화를 통한 간접효과가 있는 것으로 나타났다. 셋째, 교사효능감은 교직헌신에 직접효과가 있으며, 학교조직문화는 교직헌신에 직접효과는 유의미하지 않지만 교사효능감을 통한 간접효과가 있는 것으로 나타났다. 넷째, 학교장의 오센틱 리더십은 교직헌신에 직접효과와 학교조직문화와 교사효능감을 통한 간접효과가 있으며, 간접효과가 직접효과보다 큰 것으로 나타났다.
Abstract
The purpose of this study was to analyze the structural relationships between the variables of the principal's authentic leadership, school organizational culture, teacher efficacy and teaching commitment in secondary schools. The research questions for this purpose were as follows. Firstly, will principal’s authentic leadership have an effect on school organizational culture? Secondly, will principal’s authentic leadership and school organizational culture have an effect on teaching commitment? Thirdly, will principal’s authentic leadership, school organizational culture, and teaching commitment have an effect on teacher efficacy? The data of this study were collected through a survey and 870 teachers in secondary schools in Seoul, Gyeonggi, and Incheon(25 schools) were selected as samples in the survey. The result of the survey was analyzed using AMOS 18.0 and SPSS 18.0 programs and the following results were verified at the .05 significance level. Firstly, principal’s authentic leadership proved to have a direct effect on school organizational culture. Secondly, school organizational culture had a direct effect on teaching commitment. Though the direct effect of principal’s authentic leadership on teaching commitment was not significant, principal’s authentic leadership proved to have an indirect effect on teaching commitment through school organizational culture. Thirdly, teaching commitment had a direct effect on teacher efficacy. Though the direct effect of school organizational culture on teacher efficacy was not significant, school organizational culture proved to have an indirect effect on teacher efficacy through teaching commitment. Fourthly, principal’s authentic leadership had a direct effect on teacher efficacy and had an indirect effect on teacher efficacy through school organizational culture and teaching commitment. Indirect effect proved to be stronger than direct effect.
