학교장의 진정성 리더십이 교사효능감을 매개로 학교조직효과성에 미치는 영향

본 연구의 목적은 학교장의 진정성 리더십이 교사효능감을 매개로 학교조직효과성에 미치는 영향을 밝히고 이를 바탕으로 학교조직 효과성 제고 방안을 마련하는데 있다. 이를 위해 서울시 소재 중학교에 재직 중인 교사들을 대상을 설문조사를 실시하였으며, 구조방정식을 사용하여 진정성리더십과 교사효능감, 학교조직효과성 간의 구조적 관계를 분석하였다. 연구 결과, 학교장의 진정성 리더십은 학교조직효과성과 교사효능감에 긍정적 영향을 미치고 있었으며, 진정성 리더십은 학교조직효과성에 직접적인 영향을 줄 뿐만 아니라 교사효능감을 통한 간접적인 영향도 미치고 있는 것으로 나타났다. 이러한 연구결과에 따른 시사점과 후속연구에 대한 제안은 다음과 같다. 먼저 진정성 리더십의 긍정적 영향에도 불구하고 학교조직에 있어서의 연구가 부족한 실정임을 감안할 때 향후 이에 대한 연구가 지속적으로 이루어질 필요가 있으며, 특히 다양한 매개변인을 활용한 후속연구가 필요하다. 또한, 향후 교사교육 프로그램에 있어서 진정성 리더십을 개발할 수 있는 내용이 포함되어야 한다.
Abstract
The purpose of this study was to analyze the effect of principal’s authentic leadership on school organizational effectiveness through the medium of teacher efficacy. The survey of 204 teachers at the middle schools in Seoul was used for this study. The SEM (structural equation modeling) was employed to analyze the structural relationship among the principal’s authentic leadership, teacher efficacy and school organizational effectiveness. The results of this study indicated that principal’s authentic leadership had a statistically significant effect on teacher efficacy and school organizational effectiveness. Furthermore, principal’s authentic leadership had not only direct effects on school organizational effectiveness, but also indirect effects on school effectiveness through the medium of teacher efficacy. This study called for more research on authentic leadership in the school setting, especially those focusing on medium variables and suggested that teacher education programs should include programs to develop authentic leadership.
