본 연구는 변혁적 리더십과 거래적 리더십에 관한 선행연구들을 검토한 후 공군교육사령부 교관들의 조직몰입과 직무만족을 높이기 위해서 어떠한 리더십이 더 효과적인가를 분석하는 한편, 인구통계변수가 교관들의 조직몰입과 직무만족을 높이는데 영향을 미치는지 검증하기 위해서 수행되었다. 본 연구의 목적을 달성하기 위해 공군교육사령부에 근무하는 교관을 대상으로 설문지 160부를 배부하여 146부를 회수한 후, 이 중 불성실한 설문지 16부를 폐기하고 130부를 분석에 사용하였다. 수집된 설문조사 자료를 타당도와 신뢰도를 확보하기 위해 요인분석 및 신뢰도 측정을 하였으며, 그 결과 타당도와 신뢰도는 적절한 것으로 나타났다. 그리고 변수들간 관계의 유의성을 검증하기 위해 상관관계분석을 하였고, 변수들의 인과관계 및 관계의 방향 검증, 조절효과 검증을 위하여 다중회귀분석을 하였다. 본 연구의 실증분석결과를 정리하면 다음과 같다. 첫째, 상관의 변혁적 리더십과 거래적 리더십은 교관의 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 상관의 변혁적 리더십과 거래적 리더십은 교관의 직무만족에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 상관의 변혁적 리더십은 거래적 리더십보다 교관의 조직몰입 및 직무만족에 더 큰 영향을 미치는 것으로 나타났다. 넷째, 인구통계학적 변수에 따른 조직몰입과 직무만족에 미치는 영향은 교관이 상관과 함께 근무한 기간만이 교관의 직무만족에 영향을 미치는 것으로 나타났으며, 다른 변수에서는 차이가 없음을 알 수 있었다.
Abstract
This study aims to empirically analyze the effects of transactional and transformational leadership on Organizational Commitment and Job Satisfaction For this research, I used survey research method to teachers of air force educational institute in Seoul. In order to attain the objective of this study, We reviewed related theories and previous researches through literature review, and empirical study was conducted through a questionnaire survey. The findings of this study are summarized as follows:First, the factors of transformational leadership influencing on the behaviors of the employees include the charismata and intellectual stimuli of the enterprisers. Second, the demographic characteristics of the employees have an effect on each of the factorss of transformational leadership. Finally, the demographic characteristics of the employees have an effect on each of the factors deciding the behaviors of the employees. The population analyzed for this study is limited (200 employees at ten minor enterprisers located in Seoul, Korea), but the scope and locations of the analyzed enterprises for future studies should be more extensive so as to enhance the reliability of the results of the studies.
