경찰업무의 특성은 경찰을 항상 긴장상태에 놓이게 하며, 이러한 긴장은 경찰의 업무수행 전반에걸쳐 민감하게 반응하도록 한다. 경찰조직의 긴장된 업무분위기는 주변 동료경찰관들에게 부정적 감정으로 표출될 가능성이 크며, 특히 폭력행위로 발전될 가능성이 높다는 것이 기존 연구자들의 주장이다. 따라서 이 연구는 경찰공무원의 긴장요인이 직장폭력 수용태도에 영향을 미치는지를 살펴보고, 그에 따른 적절한 제고방안을 모색해 보고자 하였다. 이와 같은 연구목적을 달성하고자 서울지역 경찰공무원을 대상으로 설문조사를 실시하였고, 최종 521명이 확보되어 분석을 실시하였다. 연구결과, 첫째, 경찰공무원의 언어폭력 수용태도에는 직무소진의 하위요인인 직업효능감 감소만이 영향을 미치는 것으로 나타났다. 둘째, 따돌림 수용태도에는 직무스트레스 하위요인인 역할갈등, 역할모호와 직무소진위 하위요인인 직업효능감 감소가 영향을 미치는 것으로 나타났다. 즉, 경찰공무원이 조직 내에서 상응하는 역할 사이의 갈등이 높을수록, 자신의 업무역할을 명확하게 인식할수록, 직무수행에 있어 더 이상의 효율성이 없다고 느낄수록 조직구성원에 대한 따돌림을 수용할 가능성이 높다는 것을 의미한다. 특히 직업효능감 감소 요인은 언어폭력 및 따돌림 수용태도 모두에 가장 높은 설명력을 가지는 것으로 나타났다. 이러한 연구결과를 바탕으로 조직 관리적 차원의 제고방안으로 선후배 간 의사소통, 직무수행에 따른 고충 공유, 직무를 통해 스트레스 및 소진을 경험하는경찰 개인에 대한 교육·상담 프로그램 제공 등을 제시하였다.
Abstract
The police work always state of strain and strain makes the police react sensitively throughout their work. The strain factors work atmosphere is likely to be expressed with negative feelings toward fellow police officers around him. In particular, the researchers explained that it could develop into violent behavior. Therefore, to achieve purpose of study, we examine whether the cause of strain factors in police officers effects the perception of workplace violence. And look for appropriate countermeasures. A survey was conducted on police officers in Seoul to achieve the purpose of research. The final 521 police officers were secured and the analysis was conducted. The results of analysis can be summarized as follows: First, it was found that only a job efficiency reduction was affected by the perception of verbal violence by police officers. Second, the perception of mobbing was influenced by role conflict, role ambiguity, and job efficiency reduction. In particular, job efficiency reduction factors were found to have the highest level of explanation for both verbal abuse and mobbing perception. Based on the results of the studies, it is suggested Communication between seniors and juniors, sharing grievances based on job performance, and providing education and counseling programs for individual police officers.
