Abstract

This study verified the role of elaboration of information in which companies in the unpredictable era of VUCA(volatility, uncertainty, complexity, ambiguity) can leverage the potential of diversity to increase team creativity and team performance. In order to increase team performance and team creativity in teams, a process of collecting, reviewing, and integrating information distributed among team members is necessary. The characteristics of the team can increase or decrease the quality of the elaboration of information process. Team diversity can have a positive potential on elaboration of information, which not only brings a broad perspective on new ideas and problem solving, but also accumulates sufficient information resources to evaluate potential problems. Accordingly, this study drew the following results by conducting empirical research on 118 teams with 773 members working in five service industries. First, it was verified that gender diversity negatively affects team creativity and team performance by mediating elaboration of information. Second, although the effect of age diversity on elaboration of information was found to be insignificant statistically, it was found that age diversity had a direct negative effect on team performance. Third, it was found that educational level diversity, major diversity and functional background diversity, which represent task-related diversity, have a positive effect on team creativity and team performance by mediating elaboration of information. Based on these findings, the theoretical and practical implications of this study were discussed.
