근무환경에 대한 유치원 교사의 인식 탐색: 개념도 분석을 중심으로

본 연구는 개념도 방법을 통해 근무환경에 대한 유치원 교사의 인식을 탐색하고자 하였고, 이를 위해 유치원 교사 12명을 연구 참여자로 선정하였다. 연구 참여자는 초점질문에 대한 자신의생각을 진술하였으며, 연구자가 통합 및 수정 등의 과정을 거쳐 최종 진술문을 확정하였다. 이를다시 연구 참여자가 범주화하고 중요도를 평정하였다. 연구결과 첫째, 최종 진술문은 60개였고, 다차원척도분석을 통해 ’인적 환경-물리적 환경’, ‘보상 및 권리-관계 및 인력’으로 나누었다. 또한, 군집분석을 통해 ‘교육에 집중할 수 있는 환경’, ‘건강 및 발전을 지원하는 환경’, ‘민주적 관계가 보장되는 환경’, ‘인력 지원이 보장되는 환경’, ‘물리적 지원이 보장되는 환경’, ‘권리가 보장되는환경’, ‘정당한 보상이 보장되는 환경’ 등 7개 군집으로 진술문을 분류하였다. 둘째, 군집별 중요도는 ‘정당한 보상이 보장되는 환경’이 가장 높은 중요도를 나타냈으며, 진술문은 ‘수업을 진행할 수있는 대체교사가 있어야 한다’, ‘교권 침해 시 대처요령(매뉴얼)이 있어야 한다’, ‘조퇴, 병가, 반차, 연차 등을 쓸 수 있어야 한다’ 등이 높은 중요도를 나타냈다. 본 연구결과는 교사의 생생한 실제 관점이 반영된 교사를 위한 유치원 근무환경을 마련하기 위한 기초자료로 활용할 수 있을 것이다.
Abstract
The purpose of this study is to explore kindergarten teachers’ perception of their working environment. For this purpose, 12 participating kindergarten teachers freely wrote their thoughts about the focus questions, and the researchers organized them. The participants then categorized and rated the importance of the prepared statements. The results are as follows. First, 60 final statements were generated for kindergarten teachers’ perception and a multidimensional scale analysis identified two dimensions: ‘human environment-physical environment’ and ‘compensation and rights-relationship and manpower’. In addition, the statements were classified into 7 clusters: “environment that can focuses on education”, “environment that supports health and development”, “environment that guarantees democratic relations”, “envir onment that guarantees human resources support” , “envir onment that guarantees physical support”, “environment that guarantees rights”, and “environment that guarantees fair compensation”. Second, “environment that guarantees fair compensation” was the highest importance for each cluster. Statements showing high importance were “There should be an alternative teacher who can conduct classes”, “There should be a manual to deal with infringement of school rights”, and “There should be early leave, sick leave, half-time, and annual leave”. The results of this study can be useful as basic data for preparing the working environment of kindergarten teachers.
