Abstract

With a sample of subsidiaries of MNCs in Seoul, the current research examines (1) what determines the utilization of the commitment HR practices of Korean subsidiaries, and (2) whether the commitment HR practices of Korean subsidiaries boost firm performance measured by ROE and sales. Data were collected through diverse methods; surveys to a subsidiary’s HR manager and a headquarter's manager as well as secondary materials. Diverse factors were found to influence the utilization of the commitment practices. More than isomosphism among Korean subsidiaries, the headquarter’s strategy was found to be effective in explaining utilization in the subsidiaries, so that, as the headquarters deploy the practices more, so follow the subsidiaries. The link was found to be stronger in the case of wholly owned sub- sidiaries than in joint ventures. Moreover, it was found that the headquarters tended to transfer each practice at a differential rate because foreign subsidiaries are under pressures of local regulations and cultures; subsidiaries’ compensation and selection practices showed low correlation with the headquarters, while training and survey showed high correlations. Finally. the effectiveness of the commitment HR in boosting firm performance was not proved, Suggestions and implications of these results are provided.
