이 연구는 경찰관의 조직몰입이 조직시민행동에 어떠한 영향을 미치는가를 검증하고자 하며 또한 조직몰입과 조직시민행동의 관계에 있어서 직무만족의 매개효과를 확인하고자 하였다. 이러한 연구 목적을 달성하기 위해경찰관을 대상으로 2024년 3월 한 달 동안 설문조사를 수행하였으며, 이연구에 활용된 자료는 총 166부이다. 분석결과, 첫째, 조직몰입의 정서적 몰입, 규범적 몰입, 지속적 몰입은직무만족과 조직시민행동에 유의한 정적인 영향을 미치는 것으로 조사되었다. 둘째, 정서적 몰입과 규범적 몰입은 조직시민행동에 미치는 직접효과와간접효과는 유의한 정적 효과가 확인되었다. 하지만, 지속적 몰입이 조직시민행동에 미치는 직접효과는 유의하였으나, 간접효과는 유의하지 않는 것으로 확인되었다. 즉, 정서적 몰입, 규범적 몰입과 조직시민행동의 관계에서매개변수인 직무만족의 부분매개효과를 확인하였다. 이러한 연구의 결과는경찰조직에 대한 학문적 이해를 심화시키는 동시에, 실무적 기초자료로서도활용될 수 있을 것으로 기대된다.
Abstract
This study aims to examine how police officers’ organizational commitment affects organizational citizenship behavior(OCB), and to verify the mediating effect of job satisfaction in the relationship between organizational commitment and OCB. To achieve this purpose, a survey was conducted with police officers over the course of March 2024, yielding a total of 166 valid responses. The analysis results are as follows. First, the three subcomponents of organizational commitment—affective commitment, normative commitment, and continuance commitment—were found to have significant positive effects on both job satisfaction and OCB. Second, affective and normative commitment showed both significant direct and indirect effects on OCB. However, while continuance commitment had a significant direct effect on OCB, its indirect effect through job satisfaction was not statistically significant. In other words, job satisfaction was found to partially mediate the relationship between affective/normative commitment and OCB. These findings contribute to a deeper academic understanding of organizational dynamics within police organizations and provide practical insights for personnel management strategies aimed at enhancing job satisfaction and promoting citizenship behaviors among officers.
