초록

본 연구는 멘토링 프로그램의 성과로서 멘티의 변화가 어떠한 과정으로 전개되는지를 심층적으로 밝혀내고자 하였다. 특히 노인 세대 멘토와 청소년 세대 멘티 간 겪는 감정변화와 이를 토대로 한 멘티의 변화 과정을 구체적으로 살펴보았다. 자료수집은 공무원연금관리공단에서 활동 중인 퇴직 공무원 멘토와 학교부적응 등 사회봉사명령 직전의 중⋅고등학생 멘티를 대상으로 이루어졌다. 총 12명의 개별면접과 44명의 집단면접, 자기기입식 보고서는 7명을 대상으로 실시하였다. 분석방법은 기노시다(木下康仁)의 수정근거이론(Modified Grounded Theory Approach)을 활용하였다. 분석결과 총 34개 개념, 25개 하위범주, 14개 상위범주로 발견되었다. 연구주제인 『멘토링 성과로서의 멘티의 변화 과정』은 ‘일탈’, ‘부자연스런 개방’, ‘타인 수용’, ‘변화 감지’, ‘참여 확대’, ‘일상 복귀’, ‘안정감 조성’, ‘성장 기대감’ 순으로 밝혀졌다. 이를 두 개의 분석 주제인 ‘멘토와 멘티의 감정 변화 과정’과 ‘멘토링에서의 멘티 변화 과정’으로 살펴보았다. 본 연구는 멘토링에서의 대표적인 성과로서 멘티의 변화 과정이 어떻게 전개되는지 그 과정을 심층적으로 볼 수 있었다는 점에서 연구의 의의를 갖는다. 향후 기존의 양적연구로 축척된 연구결과를 풍부하게 해석하는데 기여할 것이며, 프로그램을 설계⋅보완하는데 경험적 근거자료로 활용될 것이다.

Abstract

The present study sought to examine in detail the process by which mentees underwent changes as the result of a mentoring program. In particular, it conducted an in-depth investigation of the change process undergone by young mentees on the basis of emotional changes experienced by older generation mentors and younger generation mentees. Data collection was performed on retired civil servants that were active in the Government Employees Pension Service serving as mentors, and middle and high school mentees that had problems like school adjustment and were on the verge of being ordered to perform community service. Twelve individual in-depth interviews, a focused group interview with 44 people, and self-administered reports gathered from seven research participants were utilized for the analysis. The method of analysis used was Kinoshita's Modified Grounded Theory Approach. The analysis revealed a total of 34 concepts, 25 subcategories and 14 supercategories. The research theme, the change process in mentees as a result of mentoring, was found to involve 'deviant behavior,' 'awkward openness,' 'acceptance of other persons,' 'detection of change,' 'increased participation,' 'return to normality,' 'creation of a sense of stability,' and 'expectation of growth,' in that order. This process was examined in terms of two analytic themes, process of emotional change in mentors and mentees and the change process in mentees during mentoring. Thus the significance of this study lies in the fact that it provides an in-depth analysis of the process by which the mentees undergo change as a representative result of mentoring. It is hoped that the present study will contribute towards an enriched understanding of extant study findings accumulated through quantitative research, and provide empirical grounds that can be used in designing and supplementing mentoring programs.
