Abstract
This study investigates factors influencing job satisfaction among female managers and explores strategies to address labor inequality. The research assesses how perceptions of organizational gender equality and work‑life balance programs impact job satisfaction, evaluates the mediating role of organizational commitment, and utilizes multi‑group structural equation modeling to compare differences by marital status. Results indicate that perceptions of gender equality and work‑life balance programs have significant positive effects on female managers’ organizational commitment and job satisfaction, with organizational commitment partially mediating these relationships. Notably, perceptions of work‑life balance programs exerted a stronger direct influence on job satisfaction than gender equality awareness, and organizational commitment emerged as a key antecedent of job satisfaction. Multi‑ group analysis by marital status revealed that the direct effect of work‑life balance program perceptions was stronger in the married group, while the indirect effect via organizational commitment was greater in the unmarried/divorced/widowed group. These findings underscore the importance of fostering gender‑inclusive cultures, ensuring effective implementation of work‑life balance initiatives, and tailoring strategies to enhance organizational commitment based on marital status.
