서번트 리더십이 호텔 종사원의 임파워먼트에 미치는 영향 : 사회적 지원의 조절효과를 중심으로

초록

본 연구에서는 리더십 중에 서번트 리더십과 종사원의 임파워먼트 간의 관계를 보다 구체적으로 분석하기 위하여 고안되었다. 기존의 서번트 리더십에 관한 연구에서는 초점을 리더에게만 두었다면 본 연구에서는 리더뿐 만아니라 종사원으로 확대시키고자 지금까지의 연구와는 다른 접근방법을 꾀하고 있다. 부하 직원에게 임파워먼트를 위임함으로써 내부고객의 만족과 더불어 외부고객에게까지 미치는 영향관계에 이르게 하는 과정을 알아보고자 한다. 또한 서번트 리더십과 임파워먼트 간의 관계에서 사회적 지원이 조절작용을 하는지 밝히고자 실증분석을 실시하였다. 첫째, 서번트 리더십은 임파워먼트에 유의한 영향을 미치는 것으로 나타났다. 즉 서번트 리더십을 구성하는 요인들을 각각 가설로 설정한 후 임파워먼트에 미치는 영향관계를 모색한 결과, 모두 유의한 영향을 미치는 것으로 나타났다. 둘째, 서번트 리더십과 임파워먼트의 간의 관계에서 사회적 지원의 조절효과를 분석하였다. 이를 위해 서번트 리더십과 임파워먼트의 상호작용 효과를 검증한 결과, 사회적 지원의 하위요인인 상사, 동료, 부하의 지원으로 나눠 조절효과를 알아보았는데 부분적으로 유의한 영향을 미치는 것으로 나타났다. 본 연구는 기존의 연구와는 다르게 최근 이슈가 되고 있는 서번트 리더십에 대하여 연구하였으며, 리더의 서번트 리더십이 종사원에게 임파워먼트를 부여함으로써 이들 관계 속에서 사회적 지원 중 상사, 동료, 부하의 지원에 이르게 하는 통합적 모델을 제시하였다는 점에서 연구의 의의를 찾을 수 있다.

Abstract

This study was designed to analyze the relationship between servant leadership in leadership and employee empowerment in more details. Previous studies on servant leadership were focused only leaders. However, in this study, we tried to put a focus for both leaders and employees and looked for a different approach to the study so far. We wanted to evaluate the process of how it affected to external customers with internal customers` satisfaction by delegation of authority to subordinates. In addition, we conducted an empirical analysis to investigate whether social support performed any regulation mechanism between servant leadership and empowerment. First, servant leadership had significant influence on empowerment. After setting the configuration factors of servant leadership as each hypothesis, we searched the impact related to empowerment. As a result, both showed a significant effect on. Second, we analyzed the moderating effects of social support on the relationship between servant leadership and empowerment. To this, it was verified the interaction effect of servant leadership and empowerment, divided into the sub-factors of social support; superiors, colleagues and subordinates and examined the moderating effect. As a result, there was a significant effect partially. This study was investigated on servant leadership, which is unlike the existing research and current issues. It may be found the significance of research in that the servant leadership of boss gave authority to employees thereby proposed an integrated model that ledtothesupports;boss,colleague,subordinateofsocialsupports.
