예비소대장 관계촉진 임파워먼트 척도 개발

본 연구에서는 예비소대장들을 대상으로 임관 후 소대장이 되어 부하들과 인지, 정서, 행동적 측면에서 관계를 촉진시킬 수 있는 정도를 측정할 수 있는 척도를 개발하고자 하였다. 이를 위하여 선행연구와 기존척도의 고찰, 소대장과 예비소대장인 사관생도를 대상으로 한 개방형질문지와 면담을 분석하여 90문항의 1차 예비척도를 구성하고, 상담전문가 3명에게 내용타당도를, 국어교사 2명과 생도 3명에게 문항표현의 적절성을 검증받아 수정․보완하여 87문항으로 구성된 2차 예비척도를 제작하였다. 이를 Y시에 소재하는 K사관학교 2개 중대 244명을 대상으로 자료를 수집․분석하여 3요인 63문항의 3차 예비척도를 제작하였다. 이를 Y시에 소재하는 K사관학교 생도 544명을 대상으로 자료를 수집하여 요인분석 등의 방법을 통해 최종적으로 3요인 23문항 척도를 개발하였다. 요인 1은 예비소대장 관계촉진 임파워먼트 정서요인(8문항), 요인 2는 예비소대장 관계촉진 임파워먼트 행동요인(9문항), 요인 3은 예비소대장 관계촉진 임파워먼트 인지요인(6문항)으로 명명하였다. 예비소대장 관계촉진 임파워먼트 척도 전체에 대한 Cronbach의 α계수는 .812이고, 요인 1은 .806, 요인 2는 .766, 요인 3은 .724로 나타났다. 개발된 척도의 타당도 검증을 위해 사관생도 454명을 대상으로 예비소대장 관계촉진 임파워먼트 척도와 대인관계 조화 척도와 대인관계 스트레스 척도간의 상관을 알아보았다. 예비소대장 관계촉진 임파워먼트 척도와 대인관계 조화 척도는 .623으로 .01 수준에서 통계적으로 유의한 정적상관을 보였으며 예비소대장 관계촉진 임파워먼트 척도와 대인관계 스트레스 척도는 -.455로 .01 수준에서 통계적으로 유의한 부적상관을 보임으로써 수렴타당도 및 변별타당도가 양호한 것으로 검증되었다. 아울러 본 연구에서 개발한 척도의 활용방법 및 연구의 제한점과 추후 연구과제를 논의하였다.
Abstract
The purpose of this study was to develop the Relationship Facilitation Empowerment Scale for Pre-Platoon Leader (RFES-PPL) and to validate it. This study was involved three steps as follows. At first, 90 preliminary item were developed based on theoretical literature, open-ended questions and interviews of pre-platoon leaders and cadets. In second step, 3 counseling experts rated those items to verify the content validity and eliminated 3 items based on the judgements of counseling experts and cadets. The second preliminary scale was consisted of 87 items. In third step, we analyzed in factor analysis of data which was collected from 544 cadets who were in K Army Academy at Y city. Finally, the RFES-PPLdetermined 23 final items of 3 factors based on item-scale correlation and factor extraction. We extracted three factors from the factor analysis which showed evidence of construct validity of the scale. Factor 1(8 items) implies ‘emotion for relationship facilitation empowerment’, factor 2(9 items) implies ‘behavior for relationship facilitation’, factor 3(6 items) implies ‘cognition for relationship facilitation empowerment’. Internal consistency (Cronbach's α) of total score showed .812 and Cronbach's α of 3 sub-factors demonstrated .724-.806. To verify the convergent validity and discriminant validity of the developed scales, the relationship facilitation empowerment Scale, the interpersonal harmony scale and interpersonal relationship stress scale were administered for 454 cadets. The result of this study indicated that the RFES-PPL scores positively and significantly correlated with the interpersonal harmony scale, negatively and significantly correlated with the interpersonal relationship stress scale. Thus RFES-PPL demonstrated satisfactory convergent validity and discriminant validity. At the close of this study, the limitation of study and the practical use of the RFES-PPL was discussed.
