본 연구의 목적은 서울시 소재 A기관의 사례를 중심으로 공공기관의 실천학습공동체 활동이 사회적 자본 형성과 조직 성과에 미치는 영향을 파악하여 분석하는 것이다. 연구 결과, 첫째, 공공기관 구성원들의 공동체 활동에 적극적일수록 네트워크, 가치공유, 시민활동 참여, 신뢰 등과 긍정적인 상관을 맺고 있음을 파악하였다. 둘째, 지적, 정의적, 사회적 영역 등의 실천학습공동체 활동 변인이 조직성과 변인 중 특히 직무성과와 관련성이 큰 것으로 나타났다. 셋째, 신뢰, 호혜적 규범, 시민활동 참여, 가치공유, 네트워크 등의 사회적 자본 변인이 직무프로세스와 직무성과, 조직문화 등 조직성과과 긍정적인 상관이 있는 것으로 나타났다. 넷째, 실천학습공동체가 조직성과에 미치는 영향은 사회적 자본에 의해 매개되고 있는 것으로 나타났다. 실천학습공동체 활동은 조직성과에 직접적으로 영향을 미칠 뿐만 아니라 사회적 자본 형성을 매개로 조직성과에 긍정적으로 영향을 미치고 있었다.
Abstract
The goal of this study was to analyze influences of practical learning community activities on social capitals and organizational performances, a recently adopted technique by various public organizations. This study calculated correlations between practical learning community as well as two dependent variables, which were organizational performances and social capital accumulation. The result showed that the levels of practical learning community activities were significantly correlated with two dependent variables. Positive correlations were found between practical learning community activities and social capitals; between practical learning activities and organizational performance; between social capitals and organizational performances. In summary, this study, which examined the influences of practical learning activities on organizations performances addressed meaningful and substantial evidence to prove important roles of social capitals.
