Abstract

This study investigates the comparative influence of perceived organizational politics on career commitment and organizational commitment, and examines the interaction effect of organizational politics×immediate supervisor's relationship with middle managers (i.e., leader-member exchange, LMX) and the three-way interaction term, which added executive's relationship with the immediate supervisor (i.e., leader-leader exchange, LLX). Valid and reliable self-report evaluation measures were administered to 213 middle managers working in four of the leading corporations. The results indicate that organizational politics perceptions had negative impacts on both commitments to career and organization. Furthermore, perceived politics had a significantly greater effect on organizational commitment than career commitment. The moderation effect of LMX on the predictor-outcome relationships was not found, and nor was the three-way interaction effect. However, a strong main effect of LLX on the two commitment variables was found, which implies that LLX may play a major role in shaping middle managers' attitudes in an organization.
