Abstract
Based on the social exchange theory, we ascertained the reciprocal exchange between employees and organization is a critical factor to enhance organizational commitment. This study investigated the moderating role of Leader-Member Exchange(LMX) and Perceived Organizational Support(POS) on the relationship between job involvement and organizational commitment, using 479 South Korean employees. The results of this study were as follows. First, job involvement had a positive effect on organizational commitment. Second, both the quality of LMX and POS contributed to enhancing organizational commitment. Third, the moderating effect of both the quality of LMX and POS was all significant and these two variables were found to serve as a buffer for the relationship between job involvement and organizational commitment. Finally, the limitations, future research directions and implications were discussed.
