Study on Relationship between Transformational Leadership and Organizational Innovation of China

초록

본 연구에서는 실증분석을 통하여 항공기업의 혁신적 리더십이 기업개혁성과에 미치는 영향과 조직시민행동이 혁신적 리더쉽과 기업개혁성과의 관계에서 수행하는 매개효과에 관하여 분석하였다. 이를 위해 중국국제항공사, 중국동방항공사, 중국상해항공사 및 중국춘추항공사에 근무하는 직원들을 표본으로 설문조사를 실시하였다. 배포된 설문지 총 900부 가운데 불성실한 설문지를 제외한 유효설문지 528부를 회수한 후 SPSS15.0을 이용한 계층적 회귀분석과 Sobel 검증을 수행하였다. 그 결과는 다음과 같다. 첫째, 항공기업의 혁신적 리더십이 직원의 조직시민행동에 통계적으로 유의한 정(+)의 효과를 미치는 것을 확인하였다. 혁신적 리더십은 상급의 직권뿐만 아니라 인간적인 특성에 의해 직원의 자발적 행위에 영향을 미치는 것으로 나타났다. 둘째, 항공기업 직원의 조직시민행동 또한 기업개혁성과에 통계적으로 유의한 정(+)의 효과를 미치는 것으로 나타났다. 항공기업 직원의 조직시민행동은 서비스 전달과 기업의 서비스품질을 통하여 서비스혁신과 조직혁신을 촉진하였다. 마지막으로 항공기업 직원의 조직시민행동이 혁신적 리더십과 기업개혁성과의 관계에서 매개역할을 한다는 가설이 통계적으로 유의하였다. 항공기업은 산업의 서비스 특성으로 직원의 조직시민행동의 매개효과가 뚜렸하게 나타난 것으로 해석된다.
