공사립유치원 유형에 따른 조직풍토가 교사의 잡 크래프팅에 미치는 영향

Abstract

The purpose of this study was to examine overall characteristics of the organizational climate and teacher job crafting in public and private kindergartens, and to identify the impact of organizational climate on teacher job crafting by institution type. To this end, a survey was conducted among 508 homeroom teachers working in kindergartens in Seoul, Gyeonggi, and Incheon, and the data were processed using multiple regression analysis. The results of the study revealed that, first, the organizational climate and teacher job crafting levels in public and private kindergartens were slightly higher than average. Furthermore, both public and private kindergarten organizational climates showed a significant positive correlation to teacher job crafting. Second, among the subfactors of organizational climate in public kindergartens, professional growth, innovation, and collegiality had positive effects on job crafting, whereas clarity showed a negative effect. In private kindergartens, the subfactors of organizational climate ― innovation, decision- making, collegiality, and physical environment ― were found to have positive effects on job crafting. Therefore, the results of this study provide basic data for promoting teachers’ job crafting through differentiated changes to organizational culture according to the type of kindergarten establishment.
