Abstract

Until now, researches on workaholism have been focused on the study of workaholism results in spite of its various causes. In the study, the positive psychological capital of hotel and resort employees in island regions is tested on how it has an effect on work enjoyment and work obsession, and the tendency of workaholism experienced by hotel and resort employees while performing their assigned jobs is investigated. The purpose of the study is to investigate how workaholism affects job performance and organizational citizenship behavior. An empirical analysis in the study was conducted to provide theoretical and practical implications necessary for the human resource management of the hotel and resort companies. For this purpose, a survey was conducted for the hotel and resort employees located in the island area. A total of 307 questionnaires were distributed, and 241 copies were used for the final analysis. The empirical results of the research hypothesis are as follows; First, the positive psychological capital is found to have a significant effect on work enjoyment, and a sub-variable of workaholism, and does not have a significant effect on work obsession. Second, work enjoyment, a sub-variable of workaholism, is shown to have a significant effect on job performance, and work obsession does not have a significant effect on job performance. Third, work enjoyment, a sub-variable of workaholism is found to have a significant effect on both organizational citizenship behavior toward individuals and organizational citizenship behavior toward the organization, which are the sub-variables of the organizational citizenship behavior. Finally, it is found that work obsession, a sub-variable of workaholic behavior did not have a significant effect on organizational citizenship behavior toward individuals, which is a sub-variable of the organizational citizenship behavior, but had a significant effect on the organizational citizenship behavior toward the organization Unlike previous studies, the negative effects of workaholism are not identified, but only the positive effect is confirmed. The study, by verifying the positive and negative effects of workaholism in industries with a high possibility of work addiction due to irregular working hours and overtime, such as domestic hotel and resort employees, and theoretical and practical requirements for human resource management in hotel and resort companies. The study has significance in that it provided tangible implications. It is meaningful that the paper provides the implications of theoretical and practical requirements for human resource management in the hotel and resort companies by verifying the positive and negative effects of workaholism in the industries with a high possibility of work addiction due to irregular working hours and overtime such as in hotel and resort employees.
