경찰조직의 성별직무분리 현상에 대한 고찰-성별직무분리 인식이 직무적극성에 미치는 영향을 중심으로-

본 연구는 경찰 조직 내 성별직무분리현상의 원인이 무엇이며, 성별직무분리로 인한 부정적 영향이 무엇인지에 대하여 고찰하는 것에 초점이 맞춰져 있다. 또한 현상에 대한 결과를 측정하기 위해 직무적극성을 종속변수로 설정하여 관계를 분석하였다. 본 연구의 주요 내용은 다음과 같다. 첫째, 경찰 조직 내 성별직무분리는 경찰활동 패러다임 선택과 밀접한 관련이 있으며, 오늘날 까지도 여성경찰공무원의 직무에 영향을 미치고 있다. 둘째, 이러한 원인은 경찰 조직 내 성별 역할 고정관념에 따른 조직 하위문화와 관계가 깊다. 셋째, 경찰 조직 내 성별직무분리는 여성경찰공무원의 직무동기에 부정적 영향을 주는 것으로 나타났다. 분석결과 수평적 직무분리와 수직적 직무분리를 느끼는 여성경찰공무원일수록 직무 무력감이 높아지는 것으로 나타났으며, 수평적 직무분리를 느끼는 공무원일수록 이직의도도 높게 나타나 성별직무분리를 느낄수록 직무적극성이 감소하는 것을 알 수 있었다. 이에 따라 본 연구는 성별직무분리를 감소시키기 위해 조직적 차원의 방안과 개인적 차원의 방안을 구분하여 성별직무분리현상의 감소방안을 제시하였다.
Abstract
This study is focused on investigating the causes of Sexual TaskSegregation in police organization and negative impact of Sexual TaskSegregation. Also I settled the Sexual Task Segregation as a dependent variable tomeasure the results on this phenomenon and relationship. The main contents of this study are as follows. First, the Sexual Task Segregation of police organization is closelyrelated to police activity and select paradigm, and even today, this haseffect on Female Police Officer’s job. Secondly, according to the stereotypes of gender roles within thepolice organization and sub-culture have profound implications for thecause. Third, the Sexual Task Segregation of the police organization has anegative impact on the motivation of the duties of Female Police Officer. Such as, If a female Police Officer feels horizontal and verticalseparation of duties, it makes increase of Job helplessness(powerlessness), also if public officials feel the horizontal separation ofduties can also shows a higher desire of leaving job and it influencereducing of the job aggressiveness. Therefore, this study, we divided the organizational dimension ofmeasures and the measures of individual level in order to reduce the Sexual Task Segregation.
