Abstract
This study applied social exchange theory to examine the impact of exploitative leadership on knowledge sharing behavior. Specifically, we investigated how exploitative leadership negatively influences employees’ knowledge sharing behavior through the mediating role of felt obligation. Additionally, we considered two dimensions of coworker support (instrumental and emotional coworker support) as situational variables that mitigate this negative mediating relationship. To test these research hypotheses, we collected survey data from 359 supervisor-employee dyads working in various industries in two phases. We conducted hierarchical regression analysis and bootstrapping analysis. The analysis results confirmed that felt obligation fully mediates the negative relationship between exploitative leadership and knowledge sharing behavior. Furthermore, the negative mediating effect of felt obligation was found to be attenuated when emotional coworker support was high. Based on these findings, the study discusses both theoretical and practical implications related to the detrimental effects of exploitative leadership in the workplace and the significant role of coworkers in alleviating these effects.
