Abstract

This study aims to investigate the differential effects of problem-solving style and LMX on technical performance or organizational commitment according to the level of task uncertainty. After reviewing the literature on key variables, some hypotheses were generated and examined with a sample of 1,234 R&D professionals which was sampled from Government-sponsored or private R&D institutes. The results revealed followings; 1) innovative problem-solving style is positively related with technical performance and organizational commitment in high task uncertainty, but is not related in low task uncertainty, 2) adaptive problem-solving style is negatively related with technical performance and positively related with organizational commitment for low task uncertainty, but is not significantly related in high task uncertainty, 3) LMX is positively related with technical performance in high task uncertainty and not significantly related in low task uncertainty, however, LMX is positively related with organizational commitment in both high and low task uncertainty. Based on the results, it is suggested for academic and practical implications on problem-solving style, LMX and human resource management. Finally the limitation and further research directions are discussed.
