기업 사이버교육에서 성취목표, 조직 지원의 몰입 및 만족도 예측에 관한 연구

본 연구는 기업 사이버교육에서 성취목표(숙달지향, 숙달회피, 수행지향, 수행회피)와 조직 지원이 몰입과 만족도 예측여부를 규명하는 것을 목적으로 하였다. 이를 위해 성취목표(숙달지향, 숙달회피, 수행지향, 수행회피), 조직 지원을 예측변수로 하고, 학습자들의 몰입과 만족도를 준거변수로 하는 가설적 모형을 설정하고, 국내 A기업에서 2009년 4월 4주간 진행된 고용보험환급과정 수강생들을 대상으로 설문을 실시하였다. 수집된 자료를 대상으로 다중회귀분석을 통해 예측변수의 준거변수에 대한 예측력을 검증하였다. 연구 결과, 조직 지원(β=.38), 숙달지향목표(β=.24) 순으로 몰입을 유의하게 예측하였으며, 조직 지원(β=.39), 숙달지향목표(β=.29)의 순으로 만족도를 유의하게 예측하는 것으로 나타났다. 또한, 몰입(β=.85)은 학습의 만족도를 유의하게 예측하였으며, 조직 지원, 숙달지향목표와 만족도를 부분적으로 매개하는 것으로 나타났다. 본 연구의 결과를 바탕으로 기업 사이버교육에서의 몰입과 만족도의 향상을 위해 숙달지향목표와 조직 지원의 중요성을 실감하고 학습자에게 학습의 성과를 촉진시키기 위한 구체적 실현방안을 마련할 것을 제안한다.
Abstract
The purpose of the present study is to examine prediction of goal orientation and organizational support on flow and satisfaction in cyber corporate education. The participants were 166 students who enrolled in A corporate’s cyber courses. A hypothetical model proposed included goal orientation, organizational support as predictors, flow and satisfaction as criterions. The results of this study through multiple regression analysis indicated that the mastery approach goal, and organizational support predicted significantly on both learner’s flow and satisfaction. In addition, flow mediated partially between the predictors(mastery approach goal, organizational support) and the criterion(satisfaction). The results of the study suggested that mastery approach goal, and organizational support should be considered for the design and development of online courses to improve flow and satisfaction in cyber corporate education.
