Abstract
This study focuses on the microfoundations of organizational ambidexterity and therefore investigates the influences of individual characteristics and perceived goal clarity as activity guideline on individual ambidexterity. Many studies stress ambidexterity is likely to be a function of closely interrelated individual and organizational effects. One central individual-level challenge generated by organizational ambidexterity is to overcome the exploitation-exploration dilemma due to switching resistance between different task roles. Since individuals’ resistance behavior can be explained as a mix of emotional and cognitive, as well as action-oriented factors, understanding how individuals handle their resistance in ambidextrous behavior under the pressure of organizational goal will provide the knowledge about precision and diversity in the process of establishing organizational ambidexterity. The analysis results are summarized as follows. First, change resistance showed a significant negative effect on individual ambidexterity. Second, the perceived goal clarity is not only a direct positive effect factor, but also a reenforcing moderator on the relationship between change resistance and individual ambidexterity. Specifically, only when the perceived goal clarity is very high, the increase of change resistance lead to the increase of individual ambidexterity. In conclusion, even though individuals requiring ambidexterity are easily exposured to be resistive to change their activities, offering high emotional support such as goal clarity can reduce switching resistance and help individuals execute ambidextrous work tasks.
