소집단 수퍼비전에서 동료 수련생에 의한 긍정적․부정적 사건과 그 영향

초록

본 연구는 소집단 수퍼비전에서 발생하는 동료 수련생에 의한 긍정적․부정적 사건 및 그 영향을 탐색한 연구이다. 소집단 수퍼비전에서 동료 수련생의 존재는 독특한 상호작용과 영향을 일으키는 핵심적인 요인 중 하나이다. 본 연구에서는 소집단 수퍼비전 경험이 있는 상담 수련생 15인을 모집하여 심층 면담을 실시하였으며, 합의적 질적 연구방법을 통해 중요한 의미 단위를 추출하고 범주화하였다. 연구결과 긍정적 사건으로는 ‘상담 사례에 대한 다양한 관점 경험’, ‘정서적 지지와 격려를 받음’, ‘동료 수련생이 나와 유사한 고민을 개방함’, ‘상담 수련 활동을 위한 정보 공유’, ‘인식하지 못했던 감정에 대한 피드백’이 확인되었으며, 그러한 긍정적 사건의 영향으로는 ‘자기개방 증가’, ‘상담 공부에 대한 동기 제고’ 등이 확인되었다. 동료 수련생에 의한 부정적 사건으로는 ‘동료 간의 경쟁적 구도’, ‘수퍼바이저-동료 수련생 사이의 갈등’, ‘수퍼비전 시간의 불공평한 배분’, ‘경력 차이로 인한 수퍼비전 기대 불일치’, ‘동료 수련생의 불성실한 태도’, 그리고 ‘동료 수련생의 질책하는 듯한 피드백’이 확인되었으며, 그러한 부정적 사건들은 수련생들의 자기개방을 감소시키고 수퍼바이저에 대한 불만을 가지게 하는 등의 영향을 주는 것으로 나타났다. 또한 부정적 사건들은 긍정적 사건에 비해 수퍼비전 회기 만족도에 큰 영향을 줄 수 있음이 확인되었다. 이러한 결과를 토대로 소집단 수퍼비전을 운영하는 수퍼바이저들이 촉진해야 할 상호작용과 부정적 영향을 최소화할 수 있는 방안을 논의하였다.

Abstract

The purpose of this study is to examine positive and negative events by peer supervisees in a small group supervision and their effects. The presence of peer supervisees in a small group supervision is a key factor in creating unique interactions and following effects. Although these dynamics should be understood and utilized appropriately, most studies on small group supervision have only focused on supervisor factors which are common to all kinds of supervisions. In this study, 15 counselor trainees with the experience of small group as a supervisee were recruited and in-depth interviews were conducted. Consensual qualitative research method was used to analyze their experiences, and meaningful themes were categorized. As a result of the study, ‘providing various views on a counseling case’, ‘receiving feedback on unrecognized emotions’, and ‘receiving emotional support and encouragement’ were discovered as positive events. ‘Increasing self-disclosure in the supervision’ and ‘increasing the motivation for training’ were also reported as the effects of the positive events. As negative events, ‘conflict between a supervisor and a peer supervisee’, ‘competitive situation with peer supervisees’, ‘unequal time distribution’, ‘discordance in expectations due to career differences’, ‘insincere attitudes of peer supervisees’, and ‘reprimanding feedback from peer supervisees’ were found. As the effects of the negative events, ‘reducing self-disclosure in the supervision’ and ‘becoming disaffected with the supervisor’ were commonly reported. In addition, it was confirmed that the negative events possibly have a great impact on the satisfaction of the supervision session than the positive events. Based on the results, the possible supervisory interventions to promote the positive interactions or minimize the negative effects in a small group supervision were discussed.
