조직 내 여성과 멘토링 : 멘토관계 형성의 장애요인을 중심으로 한 시론적 연구

멘토링은 조직에서 상급자(멘토)와 하급자(멘티)간의 강하고 지속적인 관계로 하급자의 심리적 안정은 물론 경력성공에 효과적인 도구로 평가되고 있다. 특히 조직에서 경력개발과 관련해 여성이 겪고 있는 어려움을 극복하는데 멘토링의 유용성에 대한 관심이 증대되고 있다. 이러한 상황에서, 본 연구는 여성의 경력개발에 있어서 멘토링이 갖는 중요성에도 불구하고 여성은 멘토관계를 형성하는 것이 어렵다는 ‘모순된’ 현실 인식에서 출발하였다. 왜, 어떤 기제로 인해 여성은 남성에 비해 멘토관계를 형성하는 것이 어려운가? 그러한 어려움이 조직 내 젠더관계와 여성의 경력관리에 갖는 함의는 무엇인가? 본 연구는 이러한 질문에 대한 답을 기존의 다양한 관련논의를 바탕으로 하고 젠더관점을 적용해 이론적․논리적으로 찾아보고자 했다. 이를 위해 첫째, 관련개념과의 비교와 멘토링의 기능 및 일반적인 장애요인을 논의함으로써 멘토링에 대한 개념적 명확화를 시도하였다. 둘째, 조직 내 멘토관계 형성에 있어서 여성이 겪는 장애를 젠더관점을 통해 다양한 방향에서 추론하였다. 셋째, 이러한 추론에 대한 해석과 조직 내 여성의 경력관리에 갖는 함의 및 향후 연구방향에 대해 논의하였다.
