Abstract

This study empirically examined the effects of supervisors’ use of humor on employees’ job stress and psychological safety, as well as how these factors influence employees’ creative behavior in island-based hotel and resort settings. In recent years, organizational creativity has emerged as a critical factor for enhancing corporate competitiveness amid increasing environmental uncertainty and the complexity of interpersonal services. Particularly in the hotel industry, where continuous interactions with customers are essential, supervisors’ leadership behaviors directly affect employees’ psychological and emotional states, as well as their work attitudes. The use of humor by supervisors serves as an effective leadership strategy that can relieve organizational tension, stimulate positive emotions, and reinforce trust and communication among members, thereby fostering psychological stability and creative behavior among employees. Accordingly, the purpose of this study was to identify the effects of supervisors’ humor on employees’ job stress and psychological safety, and to examine the structural pathways through which these variables influence creative behavior. A survey was conducted with 277 employees working in three-star or higher hotels and resorts located in island areas of Jeollanam-do, and hypotheses were tested using a structural equation modeling (SEM) approach. The results revealed that, first, supervisors’ use of humor had a significant negative effect on job stress; second, it had a significant positive effect on psychological safety; third, job stress did not significantly affect creative behavior; and fourth, psychological safety significantly enhanced creative behavior. These findings indicate that supervisors’ humor contributes to creating psychological stability and an open organizational climate, which promotes employees’ idea generation and problem-solving initiatives. Unlike prior studies that primarily focused on urban service organizations, this research is academically distinct in empirically verifying the effects of supervisors’ humor in the more isolated work environments of island regions. Furthermore, it offers practical implications by emphasizing supervisors’ humor as a form of positive emotional capital that enhances psychological safety and stimulates creative behavior in service organizations.
