장애인의 직무만족 변화궤적과 예측 요인: 잠재성장모형을 이용하여

초록

연구문제 또는 목적: 본 연구는 장애인의 직무만족에 대한 변화궤적을 종단적으로 추적하고, 그 예측 요인에 관해 규명하고자 진행된 연구이다. 연구방법: 장애인 고용패널조사 2차 웨이브 3차부터 6차까지 4개 연도 사이에 조사된 직무만족과 장애 수용, 자기효능감과 정규직 여부의 변수를 기반으로 분석하였다. 분석을 위해 SPSS 26.0 및 AMOS 27.0을 사용하였고, 인구통계학적 분포를 확인하기 위해 빈도분석 및 기술통계 분석 등을 사용하였으며, 본 연구의 가설을 검증하기 위해 종단적인 변화궤적을 추적하는 잠재성장모형(Latent Growth Model)을 적용하였다. 연구결과: 첫째, 장애인의 직무만족은 2018년 이후로 선형적으로 감소하였고, 둘째, 장애인의 직무만족 초깃값을 장애 수용과 자기효능감, 정규직 여부가 유의하게 설명하고 있었으며, 마지막으로 장애인의 직무만족 변화율에 정규직 여부가 유의한 예측 요인으로 분석되었다. 결론 또는 시사점: 본 연구 결과에서 직무만족의 변화가 감소하는 추세에 있다는 점은 이전 선행연구에서 나타난 바와는 다른 관계로, 관련하여 정책적 함의와 더불어, 본 연구의 한계점을 제시하였다.

Abstract

Purpose: This study was conducted to longitudinally track the trajectory of change in job satisfaction of the persons with disabilities and to identify the predictive factors. Method: This study was analyzed based on data on job satisfaction, acceptance of disability, regular employment state and self-efficacy surveyed between the 3rd and 6th years of the 2nd Wave of the Panel Survey of Employment for the Disabled(PSED). For this study, SPSS 26.0 and AMOS 27.0 were used, frequency analysis and describe analysis were used to confirm demographic status, and a Latent Growth Model that longitudinally tracks change trajectories was applied to verify the hypothesis of this study. Results: First, job satisfaction of the persons with disabilities have decreased linearly since 2018. Second, acceptance of disability, self-efficacy, and regular employment state have significant effect on the initial value of job satisfaction. Finally, regular employment state was analyzed as a significant predictor of the rate of change in job satisfaction. Implications: The fact that the change in job satisfaction is on the decline in the results of this study is different from that shown in previous studies, and in addition to policy implications, the limitations of this study were presented.
