단과 대학장들의 보직 수행에서 겪는 고충과 적응 방식: 이공학 계열 대학장들의 경험을 중심으로

이 질적 연구의 목적은 이공계열 교수들이 학장을 수행하는 동안 경험했던 고충은 무엇이고 어떻게 적응해 나갔는지를이해하기 위함이다. 이 연구를 위해 5명의 학장 경험이 있는 보직 교수들이 참여했으며, 연구자는 면담을 통해 자료를수집하고 Chmarz(2006)의 두 코딩 분석방법(초기코딩, 집중코딩)을 활용하여 자료를 분석하였다. 연구결과, 권한보다는봉사심으로 행정보직을 수행하는 이공계 학장들은 역할 내 갈등과 역할 간 갈등을 경험했다. 역할 내 갈등에서, 학장은 구조적 측면(조직의 구조적 시스템, 예를 들어 관행, 권력구조, 보직의 순환), 행위적 측면(관계적 차원의갈등, 예를 들어 소통의 어려움, 권한 없음)에서 조직의 관리자로서 리더십 갈등을 경험했고, 역할 간 갈등에서 학장은행정가와 연구자로서의 역할에 따른 내적인 갈등(개인적 차원에서의 시간과의 싸움)을 경험했다. 역할 내 갈등은적극적인 소통, 정보의 공유, 학장의 권한을 위임 하는 등의 관계 지향적 측면에서의 절충을 시도하는 노력을 기울인반면 역할 간의 갈등은 보직수행에서 멀어지는 순간 극복되는 문제였기 때문에 학장 임기동안 지속적인 갈등의원인이 되었다. 학장들은 성과평가에 대한 결과를 겸허히 받아들이며 다시 학과로 돌아갔다. 이 연구의 결과는 대학행정가 리더십 발전을 위한 제도개선에 기초적인 자료로 사용될 수 있다는 점에 의의가 있다.
Abstract
This study was designed to understand the meaning of faculty administrative position based on role conflict that college faculty administrators encounter. For the study, five experienced faculty members as a college dean position were selected and participated in semi-structured interviews. Findings indicate that the deans from college of science and technology who served administrative positions struggled with conflicts from the position itself. The deans experienced conflicts in the organization’s administrative system such as common practices, power structure and limited rotation. Also, they had difficulties in communication with others and limited authority. Furthermore, they felt that working as administrators and educators at the same time is incompatible occasionally. The participants made an effort to overcome conflicts from administrative position itself with positive communication, information sharing and authority delegation. On the other hand, the participants did not try dealing with the role conflicts as educators and administrators because the role conflicts resolved themselves when they finished their term of office. This knowledge can be helpful as a reference for educators and school administrators who are willing to enhance successful leadership development for college administrators.
