병영생활전문상담관이 인식한 괜찮은 일(decent work)에 대한 개념도 연구

본 연구는 병영생활전문상담관이 인식하는 괜찮은 일에 대한 개념적 구조를 분석하고, 직업 유지에 영향을 미치는 요인을 탐색하는 것을 목적으로 한다. 이를 위해 군 상담 경력 3년 이상의 병영생활전문상담관 14명을 대상으로 인터뷰하고, 수집한 아이디어를 연구참여자와 상담전문가 집단이 내용분석방법으로 검토한 후 통합 및 수정, 보완, 분류과정을 거쳐 최종진술문 63개를 추출하였다. 자료 분석은 R-CMap을 활용하여 다차원척도법과 위계적 군집분석으로 실시하였다. 개념도 해석과정 7단계를 통해 병영생활전문상담관이 괜찮은 일의 개념은 ‘정체성: 근로자 대 상담실 운영자’, ‘가치: 외적 가치 추구 대 내적 가치 추구’ 2개의 차원과 ‘다양한 복지후생’, ‘만족스러운 근무환경’, ‘상담지원시스템이 구축된 업무환경 중시’, ‘상담자로서 만족과 보람’, ‘소속감과 전문성 중시’, ‘안정성 추구’ 6개의 군집으로 인식함을 확인하였다. 또한, 패턴매칭과 Go-Zone 그래프를 통해 병영생활전문상담관이 인식하는 괜찮은 일에서 가장 높은 중요도와 경험도는 ‘상담사로서 만족과 보람’으로 나타났다. 본 연구는 병영생활전문상담관의 직업 만족도를 높이고 고용의 질을 향상하기 위한 진로 및 정책에 대한 논의에 기여할 것이다.
Abstract
The purpose of this study is to analyze the conceptual structure of decent work recognized by barracks life professional counselors and to explore the factors affecting job maintenance. Fourteen barracks life professional counselors with over three years of military counseling experience, were interviewed. The collected ideas were reviewed by the participants and a group of counseling experts through a content analysis, 63 final statements were derived via integration, revision, supplementation, and classification processes. The data analysis was conducted using multidimensional scaling and hierarchical cluster analysis in R-CMap. Through a seven-step process in the conceptual map interpretation, it was confirmed that the concept of ‘decent work’ as understood by the barracks life professional counselors encompasses two dimensions: identity (worker vs. counseling room operator) and value (external value pursuit vs. internal value pursuit). Additionally, six clusters were identified: various welfare benefits, a satisfactory working environment, an emphasis on working environment with counseling support system, satisfaction and rewards as a counselor, a sense of belonging and professionalism, and the pursuit of stability. Moreover, based on pattern matching and the Go-Zone graph, the cluster identified as having the highest importance and experience was ‘satisfaction and reward as a counselor.’ This study is expected to contribute to the development of career paths and policies designed to enhance job satisfaction and improve the quality of employment for barracks life professional counselors.
