Abstract
Purpose: This study examined the relationships among nursing practice readiness, work environment, work-life balance, and job satisfaction among novice nurses and explored the factors influencing job satisfaction. Methods: Participants were 156 novice nurses with 3 to 36 months of clinical experience. Data were collected from October 17 to 31, 2024, following institutional review board approval. Structured self-administered questionnaires assessed general characteristics, nursing practice readiness, work environment, work-life balance, and job satisfaction. Data were analyzed using SPSS version 29.0, including descriptive statistics, t-tests, one-way ANOVA with Scheffé post hoc tests, Pearson’s correlation, and hierarchical multiple regression. Results: The mean scores were 3.18±0.30 for nursing practice readiness, 3.06±0.38 for work environment, 3.35±1.16 for work-life balance, and 2.55±0.49 for job satisfaction. Hierarchical multiple regression revealed that gender (β=-.16, p=.018), nursing work environment (β=.51, p<.001), and work-life balance (β=.15, p=.047) were significant predictors of job satisfaction, explaining 37.3% of the variance. Conclusion: Work environment and work-life balance significantly influenced novice nurses’ job satisfaction, with work environment demonstrating the strongest association. To improve job satisfaction, healthcare organizations should implement strategies such as promoting interprofessional collaboration, providing structured mentoring programs, and supporting work-life balance. These efforts are essential for creating a healthy work environment and enhancing novice nurses’ job satisfaction.
